Associations address ‘urgent and evolving’ workforce challenges

INDIANAPOLIS — The baking industry has managed more than its share of labor concerns over the past decade. Today, workforce shortages have intensified, but the driving factors have evolved in a post-COVID labor landscape. Employees of nearly every type have vastly changed how they value and prioritize not only the work they do but also the value they place on it. That’s impacting the commercial baking industry in all new ways.

In response to this shifting environment, the American Bakers Association (ABA), the American Society of Baking (ASB), and the International Dairy Deli Bakery Association (IDDBA) have joined together to commission a comprehensive new study, “Future-Proofing US Commercial Baking: Workforce Challenges and Solutions.”

The study builds off a benchmark study released in 2016 as a joint effort between ABA and ASB. This 2025 report provides a current analysis of the industry’s workforce skills gaps and business impact, along with executive strategies companies use to recruit, train and retain skilled talent.

“The talent challenge isn’t new, but the findings from this study give us new clarity,” said Eric Dell, ABA president and CEO. “By collaborating with our industry partners, we’ve produced a resource that offers baking businesses actionable insights on workforce retention and recruitment.”

In 2024, ABA rolled out a new strategic plan with a pillar focused on securing commercial baking’s role as a destination workplace for current and future talent. This new study will offer nine years of comparative insights into how workforce dynamics have shifted and identify opportunities for sustainable talent growth.

“This study reinforces what we hear from commercial baking professionals every day, that the workforce challenge is both urgent and evolving,” said Kristen L. Spriggs, ASB executive director. “We are proud to help chart a shared roadmap that empowers employers to rethink how they recruit, train and retain top-tier talent.”

Focused on hourly production roles including loaders/shippers, drivers, machine operators, maintenance and engineering specialists, and salaried positions including R&D, quality control/assurance, and supply chain professionals, the study digs into not only workforce challenges but also best practices driving the greatest impact for bakery operations.

With collaboration from IDDBA, the study addresses the fact that workforce woes are impacting the commercial baking industry across the entire supply chain.

Commissioned by ABA, ASB and IDDBA and conducted by Cypress Research Associates, LLC, “Future-Proofing US Commercial Baking: Workforce Challenges and Solutions” is the first collaboration for the three organizations together.

“By joining forces across partner organizations, we’re equipping the baking industry with more than just data,” Spriggs added. “We’re providing direction.”
